About Karen

I’m Karen Mills, founder of KPF Services and a business psychologist, educator, consultant and doctoral researcher. My career began on the frontline of social care nearly 20 years ago. Since then, I have progressed through operational and leadership roles, from support worker and team leader to CQC Registered Manager and Area Manager, with responsibility for multiple services. Those experiences shaped what drives me today: helping people and organisations create meaningful change. I believe workplace challenges rarely exist in isolation. To address them properly, we need to understand the people, psychology, leadership and organisational systems behind them. Through KPF Services, I combine psychological insight with practical experience to support confident leaders, stronger teams and thriving organisations. My work includes leadership development, people and workplace consultancy, governance and organisational improvement, speaking, training and learning design. Alongside my consultancy work, I teach psychology at two universities and am completing doctoral research exploring services for people experiencing co-occurring mental health and substance-use difficulties. At the heart of everything I do is curiosity, integrity and a genuine desire to make knowledge useful. Whether I am supporting one manager or working across an organisation, I want people to leave with greater clarity, confidence and a practical way forward.

Proudest achievements

  • Progressing from frontline care roles to senior leadership over 20 years, with responsibility for quality, governance and overall accountability for services provided.
  • Supporting a service rated Requires Improvement to achieve a Good CQC rating at its next inspection.
  • Helping a service secure a green local-authority audit rating through focused consultancy and improvement work.

  • Completing my Masters in Organisational and Business Psychology in 2023 and becoming a Certified Business Psychologist.
  • Beginning doctoral research focused on improving services for people experiencing co-occurring mental health and substance-use difficulties within the UK.
  • Using my experience through speaking, podcasts, webinars and learning resources to make complex knowledge accessible and useful to others.

About KPF Services Ltd

KPF Services Ltd is a psychologically informed consultancy helping organisations develop confident leaders, strengthen their teams and create workplaces where people and services can thrive. KPF works with organisations facing leadership, workforce, governance and organisational challenges. Support includes manager and leadership development; HR, governance and organisational improvement; and speaking, training and learning-content design. What makes KPF different is its ability to bring psychology, people practice, governance and real operational experience together. Rather than responding only to the immediate workplace problem, KPF looks beneath it to understand the behaviours, relationships, structures and organisational systems contributing to it. Every commission is shaped around the client’s circumstances. Support may involve developing leaders, reviewing workforce or governance arrangements, creating policies and competency frameworks, supporting organisational change, or translating complex evidence into practical learning. KPF’s work is evidence-informed, thoughtful and grounded in nearly 20 years of frontline and senior leadership experience. The aim is not to create unnecessary processes, but to deliver practical and meaningful changes that organisations can understand, implement and sustain.

About Karen's team

KPF Services is a founder-led business, so the core team is me, Karen Mills. However, I never see the work as something achieved entirely alone. I work closely with clients, professional communities, educators, subject specialists and sector colleagues, bringing together the right knowledge and perspectives for each piece of work. Collaboration is central to how KPF operates because meaningful change is created with people, not imposed upon them. My wider professional communities provide opportunities to exchange ideas, challenge thinking and remain connected to emerging research and practice. Clients are also treated as active partners, contributing the knowledge and experience that only they have about their people and organisation. This collaborative approach allows KPF to remain personal and flexible while drawing upon a much broader community of experience and expertise.

The journey

KPF Services began in 2020 as a side venture while I was still working full-time. After building a career in health and social care that took me from frontline roles into senior leadership, I wanted to use everything I had learned to make a difference beyond a single service or organisation. I had seen how leadership, workplace culture, governance and people practices could directly influence employees and the people they supported. I wanted to combine that practical experience with my knowledge of psychology and turn it into support that organisations could genuinely use. Creating KPF was also part of finding a healthier work-life balance after nearly 20 years in a demanding sector. Building the business alongside full-time employment, university teaching and further study required resilience, patience and a willingness to keep learning. Six years later, I am now working in the business full-time. The journey has brought opportunities I could not have imagined when I started. I have worked with some amazing clients, contributed to meaningful organisational improvements, designed learning for different audiences and shared my knowledge through teaching, speaking, webinars and podcasts. Every client and opportunity has helped shape KPF and strengthened my belief that psychology can make a practical difference within organisations. The journey has also taught me that growth is not only about becoming bigger,it is about becoming clearer, more confident and more intentional about the difference I want the business to make. What began with a strong focus on social care is now developing into a broader psychologically informed consultancy, helping organisations create confident leaders, stronger teams and meaningful, sustainable change. I am incredibly proud of how far KPF has come, but I still see this as the beginning. I want to continue growing the business, working with inspiring people and organisations, and creating work that makes knowledge useful and change
